However, despite of several empirical evidences, work life balance issues are still unsolved in context of Nepalese banking industry. So, determining the strength of work life balance as well as its impact on the employee job satisfaction and employee performance of commercial banks has always been a crucial issue for every Nepalese commercial bank. Therefore, this study attempts the analysis of work life balance policies and its impact on employee job satisfaction and employee performance of Nepalese commercial banks.
The relationship between work life balance and employee job satisfaction and employee performance has been widely analyzed. Employee job satisfaction and employee performance are selected as employee outcomes and these are the dependent variables. Flexible policy, welfare policy, leave provision and job design are the independent work life balance policies variables. The main objective of the study is to examine the impact of work life balance on employee job satisfaction and employee performance in banking sector of Nepal. The specific objectives are to understand the concept of work life balance, to analyze the relationship between work life balance and job satisfaction, to determine the degree of effect on each dimension of work life balance on the employee’s work performance, to assess whether flexible work practices, leave provisions, family welfare policies and job design influence employee’s job satisfaction and performance in Nepalese Commercial Banks, to identify which factor of work life balance have more impact on employee job satisfaction and performance in Nepalese Banking Sector.
The primary source of data is used to assess the opinion of employees with respect to work life balance on employee job satisfaction and employee performance in Nepalese commercial banks. The survey is based on 206 respondents from 25 commercial banks in Nepal. The questions were asked in the form of Likert scale questions. The Likert scale questions of different variables on work life balance, employee job satisfaction and employee performance were measured in 5 point scale. The dimensions of work life balance are flexible policy, welfare policy, leave provision and job design. The weighted mean of each variable were used to examine the relationship of work life balance, employee job satisfaction and employee performance. For the fact finding of the study primary data was analyzed by using percentage frequency distribution and methods such as descriptive analysis, correlation analysis, and regression analysis.
The results of the study shows that work life balance have positive impact with employee job satisfaction and employee performance in the Nepalese commercial banks. The impacts of flexible policy, welfare policy, leave provision and job designer positively significant with employee job satisfaction. The impacts of flexible policy, welfare policy, leave provision and job designer positively significant with employee performance.
Recommendations are given on the basis of the findings of the study. The major conclusions of the study are that all the variables of work life balance have positive relation with employee job satisfaction and employee performance. If the Nepalese commercial bank has good work life balance in the form of flexible policy, welfare policy, leave provision and job design it will tend to increase employee job satisfaction and employee performance. The more the bank focuses on the factors of work life balance it leads to motivate the employee toward their job and in turn increases the productivity of the organizations.

Work life balance is a state of equilibrium in which the demand of both professional and personal life is equal. Personal and professional lives of women are just like the two sides of the same coin (Emsile, 2009). Further, a working woman achieves a work-life balance when she is able to enjoy her professional and personal life. It goes beyond prioritizing the work role and one’s personal life. It also affects the social, psychological, economical and mental well-being of the individual. Work life balance has implication on employee attitudes, behaviors, wellbeing as well as organizational effectiveness (Eby et al., 2005). Similarly, Mas-Machuca et al. (2016) found that work-life balance is positively related with organizational pride and job satisfaction. Effective work-life balance encourages the happier employee with their job that ultimately influences the growth of an organization as well as growth of an economic.
According to Smith (2008), job satisfaction is a pleasant and positive emotional state resulting from the appraisal of career or employee’s experience. Job satisfaction can be defined as the positive emotional reactions and attitudes an individual has towards job. Similarly, Hobber and Lemmon (2009) work life balance is about efforts of employees to split their time and energy between work and other important aspects of their lives. Work Life balances are meant to help employees better manage their work and non-working times. Accourding to Raziqa & Maulabakhsh (2015), job satisfaction is affected by working hours, relation with co-worker, safety and security, esteem and top management. The study found that these variables have a positive relationship with job satisfaction.
This study was designed to analyze the work-life balance and job satisfaction among working women of Nepalese commercial banks. The study is based on the primary data for 16 commercial banks with 150 observations. Structured question was distributed to the employees of commercial banks to collect the information. The questionnaire was divided into 3 section includes the personal detail of the respondents, multiple questions and rest of other includes statement question about working environment and job statement. There were 4-6 statements that characterized each factor that affect the job satisfaction. Each statement was measured on likert scale where, 1= strongly disagree, 2= disagree, 3= neutral, 4= agree and 5= strongly agree used to measure the perception of the respondents about that statement. The research design adopted in this study is descriptive and causal comparative research design to deal with the fundamental issues associated with various components of work-life balance on job satisfaction in Nepalese commercial banks.
The correlation matrix shows that welfare policy is positively related to job satisfaction. It indicates that better the welfare policy, higher would be job satisfaction. Similarly, flexible work hour is positively related to job satisfaction indicating that better the appropriate work hours, higher would be the job satisfaction. Likewise, work family conflict is positively related to job satisfaction indicating that higher the work family conflict, higher would be the job satisfaction. This result violates the hypothesis of the statement. Similarly, job design has also positive relationship with job satisfaction. It shows that higher the level of job design, higher would be the job satisfaction. Likewise, the result also shows that managerial support is positively related to women job satisfaction. It indicates that higher the level of managerial support, higher would be the employee job satisfaction.
The regression result indicates that the beta coefficients for welfare policy are positive with job satisfaction. It indicates that better welfare policy has positive impact on job satisfaction. Similarly, the result reveals that the beta coefficients for flexible work hour are positive with job satisfaction. It reveals that Flexible work hour has a positive impact on job satisfaction. Likewise, the result reveals that the beta coefficients for work family conflict are positive with job satisfaction. It reveals that work family conflict has a positive impact on job satisfaction. Workplace environment is the sum of the interrelationships that exists within the employees and the environment in which they work (Kohun, 2002). This environment involves the physical location as well as the immediate surroundings, behavioral procedures, policies, rules, culture, resources, working relationships and work location (Heath, 2006).
Evaluating employees involves more than just an assessment of their immediate performance, particularly when it comes to bank employees. These individuals are responsible for handling large amounts of cash on a daily basis, working with sometimes disagreeable customers and are held to a higher level of ethics and responsibility than employees in many other businesses. Mathis and Jackson (2009) argued that performance is associated with quantity of output, quality of output, timeliness of output, presence or attendance on the job, efficiency and effectiveness of the work completed. The major purpose of the study is to analyze the effect of workplace environment on employee performance in Nepalese commercial banks. Other specific objectives are as follows: to identify the status of workplace environment in Nepalese commercial banks, to examine the effect of physical and psychosocial workplace factors on performance of bank employees, to ascertain the impact of noise on the performance of bank employees, and to analyze the effect of work life balance factors on performance of bank employees.
This study has been based on primary source of data. The questionnaire survey has been conducted to know the opinions of employees regarding workplace environment of Nepalese commercial banks. A set of questionnaire was prepared and distributed to the employee of Nepalese commercial banks. The questions were designed to get the views, related information from the respondents. Data were collected using well formulated questionnaires. The questionnaires were self-adjusted, validated and pre-tested. The respondents represent employees of 25 commercial banks of Nepal and total 216 questionnaires were collected. The information related to employee outcomes using proxy such as employee performance was also administered through questionnaires.
The regression models were estimated to test the significance and impact of workplace environment factors on the employee performance of Nepalese commercial banks. The study reveals that lighting and ventilation is positively related to the employee performance. It indicates that better, the lighting and ventilation would be the performance of employees. However, the noise is negatively related to employee performance. Similarly, supervisor support and role congruity is positively related to employee performance indicating better the supervisor support and role congruity in commercial banks, higher would be employee performance. Likewise, work family conflict and work extracurricular conflict are negatively related to employee performance. This indicates that higher the work family conflict and work extracurricular conflict, lower would be employee performance. The results show that the beta coefficients are positive for three different variables lighting and ventilation, supervisor support and role congruity with employee performance at 1 percent level of significance. The coefficient for lighting and ventilation and supervisor support is significant and positive in majority of the equations. Thus, this study concludes that lighting and ventilation and supervisor support is the major determinant influencing employee performance in Nepalese commercial banks.
The major conclusion of the study is that workplace environment factors highly influence employee performance in Nepalese commercial banks. Employee of the commercial bank gives highest ranking to proxies of workplace environment such aslighting and ventilation, noise, supervisor support, role congruity, work family conflict and work extracurricular conflict. Psychological environment has positive impact on the performance of the employees, that help employees to be satisfied with the organization and that cause to improve in the productivity of employee. Employees that are exposed to better environment like better office design with lower level of noise are performing in higher level. Likewise, employees that can better manage both work, family and extracurricular activities should be more satisfied, which in turn, can result in higher productivity.

The respondents represent employees of 25 commercial banks of Nepal and total 216 questionnaires were collected. The information related to employee outcomes using proxy such as employee performance was also administered through questionnaires.
The regression models were estimated to test the significance and impact of workplace environment factors on the employee performance of Nepalese commercial banks. The study reveals that lighting and ventilation is positively related to the employee performance. It indicates that better, the lighting and ventilation would be the performance of employees. However, the noise is negatively related to employee performance. Similarly, supervisor support and role congruity is positively related to employee performance indicating better the supervisor support and role congruity in commercial banks, higher would be employee performance. Likewise, work family conflict and work extracurricular conflict are negatively related to employee performance. This indicates that higher the work family conflict and work extracurricular conflict, lower would be employee performance. The results show that the beta coefficients are positive for three different variables lighting and ventilation, supervisor support and role congruity with employee performance at 1 percent level of significance. The coefficient for lighting and ventilation and supervisor support is significant and positive in majority of the equations. Thus, this study concludes that lighting and ventilation and supervisor support is the major determinant influencing employee performance in Nepalese commercial banks.
The major conclusion of the study is that workplace environment factors highly influence employee performance in Nepalese commercial banks. Employee of the commercial bank gives highest ranking to proxies of workplace environment such aslighting and ventilation, noise, supervisor support, role congruity, work family conflict and work extracurricular conflict. Psychological environment has positive impact on the performance of the employees, that help employees to be satisfied with the organization and that cause to improve in the productivity of employee. Employees that are exposed to better environment like better office design with lower level of noise are performing in higher level. Likewise, employees that can better manage both work, family and extracurricular activities should be more satisfied, which in turn, can result in higher productivity.
